Key findings

  • Asset finance is the strongest-performing sub-sector, with new business up 9% year on year in March 2026 and hiring following in credit and underwriting functions.
  • Debt advisory remains rate-suppressed but carries the clearest recovery thesis in the market, with Managing Director-level total compensation reaching £260k+ once deal-flow-driven bonus is included.
  • Development finance is the most constrained segment, with residential planning approvals at a 12-year low and SME housebuilder market share down from ~40% to 10-12%.
  • Motor finance hiring remains subdued pending resolution of the FCA's £7.5bn redress scheme, with no broad payouts expected before late 2026 at the earliest.
  • Credit and compliance scarcity is driving a genuine salary premium across sub-sectors, independent of the broader rate environment.
  • Hybrid working continues to narrow the candidate pool for firms insisting on full-time office attendance, particularly at mid and senior levels.

Market overview

The UK debt and capital solutions market has become significantly more differentiated by sub-sector since Fram Search's last benchmarking round. Interest rates, regulatory developments, and underlying activity levels have moved different parts of the market in distinct directions, and that divergence is now clearly visible in hiring patterns and compensation.

Asset finance has made a stronger start to 2026 than most anticipated, with total new business up 9% year on year in March and credit performance across the market remaining strong. Specialist lending is building rather than booming — activity sits below its historical peak, but the market has not closed, and scarcity at senior credit and treasury level continues to command a premium.

Debt advisory has been the most rate-sensitive part of the market and remains largely paused, though it carries the clearest recovery thesis of any sub-sector: when transaction economics improve, hiring at Analyst through Managing Director level is expected to follow quickly. Mortgages and protection remain structurally resilient, independent of the wider cycle, with growing demand for Mortgage Paraplanners in particular.

Development finance is the most constrained part of the market, with confidence among sector leaders entering 2026 almost universally low and planning approvals at their lowest level since 2013. Motor finance presents the most complex picture: the FCA's confirmed industry-wide redress scheme, covering agreements from 2007 to 2024, is now subject to legal challenge, with a Tribunal hearing not expected before October 2026 and no broad payouts currently flowing — leaving hiring appetite in the sector unsettled in the meantime.

Invoice finance adds a further nuance. UK Finance data shows £22.7 billion advanced in 2025 across more than 40,000 businesses, making it the largest form of asset-based lending in the UK, even as major clearing banks retreat and mid-tier and fintech providers absorb a growing share of activity — a shift creating real demand for candidates who bridge traditional credit judgement with faster, data-driven operating models.

Across the market as a whole, hybrid working remains embedded and continues to shape the available talent pool, and benefit flexibility has become an increasingly significant factor in both attraction and retention.

Sector-by-sector Commentary

Asset Finance

Asset finance has made a stronger start to 2026 than most anticipated. UK total new business grew 9% year on year in March 2026, with plant and machinery finance up 16% and SME lending up 11%, according to Finance and Leasing Association data. Credit performance across the sector has remained strong. Hiring is following this activity, particularly in credit and underwriting functions, where demand for data-literate candidates continues to command a premium over generalist credit backgrounds.

Specialist Lending

Specialist lending is building rather than booming. Activity sits below its historical peak but the market has not closed, and firms continue to hire selectively across credit, relationship management, and treasury functions. Scarcity at senior level, particularly Head of Credit and Head of Treasury roles, is driving a genuine premium for candidates with complex deal experience. Business development roles remain heavily OTE-driven, with base salary a smaller share of total compensation than in other functions.

Debt Advisory

Debt advisory has been the most rate-sensitive part of the market, and activity levels remain subdued. This is the segment with the clearest recovery thesis in the portfolio: as transaction economics improve with rate reductions, hiring at Analyst through Managing Director level is expected to follow quickly, rewarding firms and candidates who maintained relationships through the downturn rather than exiting the space.

Mortgages and Protection

Mortgages and protection remain structurally resilient, independent of the wider lending cycle. Demand for Mortgage Advisers, Paraplanners, and Case Managers continues at a steady pace, with growing demand specifically for Mortgage Paraplanners as advice firms scale their support functions. On-target earnings for client-facing roles are materially higher than base salary alone, driven by procuration fee structures that vary widely by firm.

Development Finance

Development finance is the most constrained part of the market. Residential planning approvals have fallen to their lowest 12-month total since 2013, and SME housebuilders' share of completions has dropped from close to 40% historically to 10-12% today. Development finance facilities have repriced significantly, and confidence among sector leaders entering 2026 was almost universally low. Hiring demand is likely to remain limited until build costs ease and borrowing costs fall further.

Motor Finance

Motor finance remains the most complex and unsettled sub-sector. The FCA confirmed an industry-wide redress scheme in March 2026, covering agreements between 2007 and 2024 where commission was inadequately disclosed, targeting £7.5 billion in consumer redress across roughly 12.1 million eligible agreements. As of June 2026 the scheme is being legally challenged by four parties, with a Tribunal hearing not expected before October 2026. No broad payouts are currently flowing, and hiring appetite across the sector has reflected this uncertainty.

Invoice Finance

Invoice finance presents a more nuanced picture than the rest of the market. UK Finance data shows £22.7 billion advanced in 2025 across more than 40,000 businesses, making it the largest form of asset-based lending in the country, even as new charge volumes have declined from their early 2024 peak. Major clearing banks are retreating from the sector, with mid-tier and specialist providers, including a growing number of fintechs, absorbing a greater share of activity. This shift is creating a premium for candidates who combine traditional credit judgement and deal structuring experience with adaptability to faster, data-driven operating models - a profile increasingly scarce and increasingly well rewarded.
